In comparison to the general aging of the world population is the aging of China’s population additionally driven by the aftermath of the one-child policy. China has already begun implementing counter measures such as lessening the one-child policy and increasing the legal retirement age. However, neither of them implicates that the increasingly age-diverse workforce is motivated to contribute to the companies they work for. Another obstacle is the current lack of knowledge about human resource management in China. Hence, this study focuses on how to motivate an age-diverse workforce in China.

A theoretical model, which explains and predicts the retention of younger and older employees, is constructed by including different motivating factors. The model relies on the job demands-resources (JDR) model and includes a further extension thereon. In this study, the model consists of several latent variables that are distinguished into independent constructs, mediators, and target constructs. The independent constructs are hindrance demands, challenge demands, and job resources. The mediators are work-family conflict, work engagement, and job satisfaction. The target constructs are psychological withdrawal and turnover intention. Subsequently, this model is assessed by using partial least squares structural equation modeling (PLS-SEM) and necessary condition analysis (NCA).

The findings show, among others, that it is of utmost importance to monitor the ambiguous effects of challenge demands on work engagement and work-family conflict. Even though work-family conflict does not have a significant effect on turnover intention, it shows other tremendous negative effects. There are also significant differences among the path relationships between younger and older employees, as well as necessary conditions on the overall and group levels. The results of this research are relevant to both Chinese and foreign companies doing business in and with China.
