Worldwide wars, political persecution and, increasingly, climate change have been forcing people to leave their home countries for decades. The sharp increase in the number of refugees in Germany in 2015, but also the current war in Ukraine, show that migration movements will be an important topic in Germany and Europe in the future. Due to these sustainable changes, a targeted and long-term integration of refugees into the labor market of the respective destination countries is required. In order to be able to cope with the integration and challenges arising from these changes, sustainable diversity management in the business context and the best possible match between person and job are therefore becoming increasingly important in the current situation. There is a need for a structured, intersectional and interdisciplinary approach, which helps companies to assess the fit between the job to be filled and the refugee person applying. Therefore, this work developed an analytical tool or theoretical model based on the widely researched approaches of person-job fit, personality traits, diversity, and social categorization that can be applied flexibly and situationally. The conceptual elaboration of the model was verified and validated through a qualitative study. In summary, the model is intended not only to present an isolated view of the fit between individual and job, but in particular to link different diversity dimensions, personality traits and social categorization in order to sensitize human resources staff to the search and selection of suitable applicants for a specific job, to focus on different intersectional parameters and to draw attention to possible contextual factors.
